Abstract

The use of constructive conflict management strategies in the workplace can increase output and job satisfaction. Research has shown that leaders with high relative power tend to use more constructive conflict management strategies and that gender moderates this effect in such a way that this effect is stronger among females. Accordingly, we propose that leaders with high relative power use more constructive conflict management strategies towards employees and that this effect is moderated by gender in such a way that this effect will be stronger for female leaders. We conducted a field study among leaders (N=250). Participants answered an online survey. The participants were asked to bring a conflict to mind that they have recently experienced with an employee, and all questions were answered based on this conflict. The online survey contained several questionnaires tested in previous literature. Results showed a positive significant effect of leaders’ relative power on yielding, compromising, and forcing. The effect was not significant for avoiding and problem solving. Based on the results of the present study we conclude that the hypothesis was not fully supported by the present study. As the leaders did not positively significantly use more of all the constructive conflict management styles and did not negatively significantly use less of the destructive conflict management style. No significant effect was found of the moderating role of gender on the effect of leaders’ relative power on conflict management strategies. Thus we also conclude that gender did not influence the effect of leaders’ relative power on conflict management strategies. Theoretical and practical implications are discussed.
