Abstract

Fear of losing power among organizational leaders has happened more often recently due to less stable job positions. Individuals are loss-averse, meaning a loss affects an individual more substantially than a gain of the same amount. Hence, leaders especially fear when losing their current position. Previous research focused extensively on power and its effects; however, limited research exists yet on fear of power loss and its effects on conflict management strategies. The current research explores whether leaders who fear losing their powerful position are more likely to use destructive than constructive conflict management strategies when in conflict with their subordinate employees. Additionally, we examined the moderating role of a competitive climate at work in this relationship. Accordingly, we hypothesized that a competitive climate enhances the likelihood of leaders using more destructive conflict management strategies toward their subordinate employees. We used a time-lagged field study with two waves. Our study included 250 participants who work as organizational leaders. These were recruited via Prolific and native English-speaking, primarily British. Our participants filled out two surveys where they had to answer questions about fear of power loss, competitive climate, and conflict management strategies. Our results showed, contrary to what we hypothesized, that fear of power loss in leaders leads them to use the constructive conflict management strategy compromising. No effects could be found for the conflict management strategies problem-solving, yielding, forcing, and avoiding. Additionally, competitive climate did not moderate the relationship between fear of power loss and conflict management strategies. Theoretical and practical implications for leaders´ fear of power loss, conflict management strategies, and competitive work climates are discussed.
