Abstract
Decision making is a crucial factor in the selection procedure of the Dutch police force. This procedure consists of a variety of tests and assessments (predictors) used to estimate the quality of candidates, such as personality questionnaires, a role-play and a psychological interview. Psychologist give a final assessment based on the scores on these tests. In order to make adequate decisions, it is important to use valid predictors and weigh the information from these predictors accurately and consistently across cases. Historically, selection procedures have focused on which constructs should be measured and which instruments should be used. However, there is paucity of research on how decisions are being made. Therefore, I analyzed archival data of the Dutch police force, using a ‘model of man’ approach, and I focused on the judgment process, that is, how information from different predictors in the selection procedure is combined. The regression results revealed that the information from the different tests was not weighted equally and fully consistent across cases. Suggesting that the information from some tests was barely used. I discuss several possible underlying reasons for these findings and describe methods for improving judgment consistency and accuracy.
