Abstract

The current available literature on job crafting, and specifically approach job crafting, focused on the individual and organizational positive outcomes. However, there is little research on how an employee’s approach job crafting can affect their coworkers, the interpersonal relationship between coworkers has been neglected in this field of research despite how important this aspect is in a person’s work environment. Inspired by Dong et al.’s (2022) research on job crafting with an additional moderator of zero-sum mindset, the dark side of approach job crafting will be investigated by studying its relation to relational conflict, and moderated by the variable zero-sum mindset. Results showed that a coworker’s approach job crafting does not have a significant effect on relational conflict. Moreover, there was no significant moderation effect between zero-sum mindset and approach job crafting on relational conflict. One unintended interesting result showed that zero-sum mindset as a variable has a significant positive relationship with relational conflict. Future research should go more in depth exploring the interpersonal outcomes of job crafting; the workplace environment is not just reliant on the individual employees and their performances but includes their coworkers and their shared performances and relationships.
