Abstract

Applicants’ reactions towards recruitment processes are key factors determining their outlook on organizations. Perceptions of the organization are a crucial factor for job acceptance decisions and have been linked with corporate profitability. Nevertheless, there is little research on how applicants react to novel recruitment measures, specifically game-based assessment (GBA). Thus, in line with the organizational justice framework and the signalling theory, we hypothesized that: (1) perceived validity of the recruitment process will positively influence organizational attractiveness and (2) perceived fairness of the recruitment process will positively influence organizational attractiveness. In addition, we hypothesized that (3) perceived fairness mediates the effect of perceived validity of the recruitment process on organizational attractiveness. Within the course of this research, a cross sectional-design was applied and participants (N = 101) played the GBA `The Ferry` and completed a questionnaire assessing their reactions towards this GBA. We found evidence for a significant influence of perceived validity on organizational attractiveness. Moreover, this study provides evidence that perceived fairness directly influences organizational attractiveness as well as mediates the relationship between perceived validity and organizational attractiveness. In conclusion, our findings indicate that fairness and validity perceptions in GBA can positively influence organizational attractiveness.
