Abstract

This study examines the influence of job-related affect on employees' conflict management strategies toward their supervisors, considering the moderating role of a competitive climate. Grounded in the Job-Related Affective Well-Being Scale (JAWS), the research explores how employees' positive and negative job-related affect predict the use of forcing and problem- solving conflict management strategies toward their supervisors in organizational settings. A total of 316 employees from the UK, US, and Ireland provided data on their job-related affect and perceived workplace climate at time point 1, and the use of conflict management strategies towards their supervisors at time point 2. The results indicate that positive job- related affect is significantly associated with an increased use of problem-solving strategies, while negative affect does not significantly predict forcing strategies. Contrary to initial expectations, negative job-related affect does not significantly predict increased use of forcing strategies; instead, competitive climate was found to moderate these relationships, particularly reducing the tendency to use forcing strategies under conditions of negative job-related affect. These findings highlight the relevant impact of organizational climate on conflict management behaviors and suggest practical implications for fostering supportive work environments that promote constructive conflict resolution.
