Abstract

Denied promotions are a great source of stress for employees that can have significant consequences for the individual and the organisation. Although denied promotions have been theoretically linked to a variety of psychological and behavioural concerns, there has been a lack of empirical studies on denied promotions when it comes to bad news literature. The present study investigates if denied promotions increase psychological contract violation (PCV) and whether performance impacts this relationship. Participants who were currently employed (n = 145), were presented with an experimental vignette in which they were denied a promotion, after which they answered questions about their PCV. The results found support for the hypothesis that denied promotions increase PCV (p < .001) but not for the hypothesis that this effect is moderated by performance (p = .852). This means that while denied promotions can increase PCV, performance of the individual, whether high or low, does not influence this relationship. The missing moderation could be tied to individuals engaging in social comparison. Our research is important as it contributes to a lacking stream of research on denied promotions and opens the possibility for a lot of further research into bad news delivery at work. Additionally, it implies that when making promoting decisions, managers must not consider performance when evaluating how their decision will influence PCV.
