Abstract
Abstract This study examined the influence of algorithmic manager anthropomorphism and the fulfillment of relational promises on employees' perceptions of organizational justice. Specifically, we investigated how attributing human-like qualities to algorithmic managers and fulfilling (versus failing to fulfill) relational promises affected distributive, procedural, and interactional justice perceptions. We hypothesized that anthropomorphism would negatively influence justice perceptions and that relational promise fulfillment would moderate this relationship. High anthropomorphism did not significantly influence justice perceptions. Fulfilling relational promises significantly positively affected perceptions across all justice dimensions. However, relational promise fulfillment did not moderate the relationship between anthropomorphism and justice perceptions. These results suggest that employees prioritize the fulfillment of relational promises over the anthropomorphic design of algorithmic managers in shaping their fairness perceptions. Future research should explore additional contextual factors, such as organizational culture and AI transparency, to better understand these dynamics across diverse work environments.
