Abstract
In today’s rapidly changing job market, understanding how negative career feedback influences employee motivation and goal engagement is crucial for fostering long-term career development. This study explores goal discrepancy as a mechanism through which negative career feedback impact’s goal engagement and the moderating effect of professional skills and abilities growth mindset. The hypotheses were tested using data from an online survey conducted among 220 career starters aged 18 to 35, collected via convenience and snowball sampling. Linear regression analyses were used to test the mediating role of goal discrepancy and the moderated mediation with professional skills and abilities growth mindset. Findings revealed that negative career feedback negatively relates to goal engagement and is positively associated with goal discrepancy supporting Hypothesis H1. However, goal discrepancy did not mediate the relationship between negative career feedback and goal engagement, rejecting Hypothesis H2. Additionally, professional skills and abilities growth mindset did not moderate the relationship between negative career feedback and goal discrepancy, rejecting Hypothesis H3. Hypothesis H4 testing the moderated mediation, was rejected as professional skills and abilities growth mindset did not moderate the relation between negative career feedback and goal engagement, through goal discrepancy. The results suggest that organisations should focus on improving the quality of negative feedback, ensuring it is constructive and supportive, while encouraging a professional skills and abilities growth mindset to mitigate the impact of feedback on employees' goal engagement. Future research should investigate other mediators, such as emotional resilience, in cross-cultural and longitudinal settings.
