Abstract

In daily work life, employees experience various positive and negative work events. While negative work events are associated with multiple adverse outcomes, their link to state self-esteem remains unclear. Drawing on Weiss and Cropanzano’s (1996) affective events theory, this study examines whether the impact of negative work events is negatively linked to employee state self-esteem. Additionally, daily goal attainment is investigated as a mediator, with competitive climate proposed to moderate this mediation, strengthening the link under a higher competitive climate. The model was tested in a 10-day diary study with a final sample of N = 183. Results from the moderated mediation analysis (model 14) led to the rejection of all but one hypothesis. The impact of negative work events was not significantly associated with state self-esteem, neither directly nor through daily goal attainment. Competitive climate did not moderate the proposed mediation. However, a significant association emerged between daily goal attainment and state self-esteem. These findings suggest that negative work event impact does not necessarily undermine employee state self-esteem, yet they underscore the importance of effective goal management and support in goal attainment. Overall, this study contributes to closing the research gap in longitudinal studies on work events and state self-esteem, enriching the literature on workplace stress and well-being.
