Abstract
In today’s increasingly dynamic and unpredictable labour market, career shocks are becoming more prevalent. While much research has focused on positive career shocks, the effects of negative shocks, such as denied promotions, remain less understood. This study examines how perceived employability influences turnover intentions following a denied promotion and whether career-related networking moderates this relationship. Using Job Embeddedness Theory as a framework, an experimental vignette study was conducted with 108 employed participants who were asked to imagine experiencing a denied promotion. Participants then completed validated measures of perceived employability, networking, and turnover intentions. Results indicated that higher perceived employability was significantly associated with increased turnover intentions, suggesting that individuals who view themselves as highly employable are more likely to consider leaving after a negative career shock. However, contrary to expectations, networking did not moderate this relationship. Possible alternative explanations might include failing to distinguish between internal and external networking, as well as other influential factors, such as job satisfaction and perceived organizational support, which could impact our results. Practical implications include fostering internal networks and transparent denied promotion processes. Overall, this study’s findings contribute to understanding career shocks and highlight the importance of organizational strategies to support employee retention after setbacks, such as denied promotions.
