Abstract

With corporations becoming more aware of the emotional and financial costs of conflict, leaders who are effective conflict managers are in increasingly high demand. Based on scarce previous theorising, this study predicted that leader age would be negatively related to using destructive conflict management strategies (e.g., forcing), and positively related to constructive conflict management strategies (e.g., compromising and problem solving). Additionally, it was hypothesised that leader power construal (how a leader perceives and uses their power) would mediate the relationship between leader age and the use of conflict management strategies. Viewing power as an opportunity to further one’s own goals would mediate the relationship between leader age and destructive strategies, whereas seeing power as a responsibility to ensure the goals of others are met would mediate the relationship between leader age and constructive strategies. These hypotheses were tested in a multi-sourced field study (N = 117), in which employees and their direct supervisors from Dutch companies took part. The hypotheses were not supported by the data. Various methods and designs are outlined which future researchers can use to further our understanding of the relationship between leader age (and other possible predictors) and conflict management strategies.
