Abstract
One of the consistent findings in numerous studies on teams, is the identification of team leadership as an important factor influencing team dynamics and, subsequently, performance. One under-researched factor that may affect team performance is leader Machiavellianism, which we argue may be positively related to a performance-oriented team climate (Bamberger & Levi, 2009; Burleigh, 2016) which in turn might negatively affect team learning and overall team performance. Ergo, we propose a model of sequential mediation. We tested our hypotheses via a field study among 35 teams and their leaders (N = 150 team members) of the Dutch Royal Army. Contrary to expectations, we found no evidence supporting the hypothesised relationships, except for a positive association between team learning and team performance. Furthermore, exploratory analyses with team learning rated by the leader, instead of the team, pointed at a positive association between team performance climate and team performance. We discuss implications for past findings, future research, and practical implications.
